Understanding Presenteeism Through The Lens Of Gender: A Qualitative Analysis Of Its Emergence And Organizational Relevance

ABSTRACT
This study examines the phenomenon of presenteeism through a gender lens, focusing on its emergence and impact on organizational productivity. Presenteeism refers to employees coming to work despite illness or other conditions and is critical to individual well-being and organizational productivity. Using a phenomenological approach, the study explores the experiences and perceptions of presenteeism through in-depth, semi-structured interviews with 15 teachers working in a private educational institution. This qualitative method allows for a detailed examination of the subjective factors contributing to presenteeism and its gender-specific dynamics. The findings reveal that high job demands, workload, job insecurity, organizational culture, and physical and mental health problems are the primary causes of presenteeism. The study highlights that job insecurity and anxiety about negative performance evaluations pressure employees to come to work even when sick, creating a significant barrier to prioritizing personal health. Furthermore, organizational culture significantly influences presenteeism by fostering an environment where constant presence is expected and discourages employees from taking necessary leave. The study also highlights that gender differences affect how these factors play out, with women facing additional pressures from family responsibilities and societal expectations, leading to higher levels of presenteeism among female employees. These findings suggest that female teachers, in particular, struggle to balance work and home responsibilities and often feel compelled to meet societal and professional expectations despite their health conditions.
